Management thesis

ADKAR helps ask whether people understand the reason for a change, want it, know how to act, can act within institutional constraints, and receive reinforcement after the first step.

  • Authority: Formal equality does not remove informal control over access and reputation.
  • Information: A shared ideology can make evidence of exclusion hard to name.
  • Resources: Time, publication channels and cross-border connections shape practical ability.
  • Incentives: Conformity can be rewarded even when experimentation is praised in principle.
  • Adaptation: Lasting change needs mechanisms that support dissent after the initial breakthrough.

Apply the method

  1. Diagnose separately: awareness of the problem, desire to change and knowledge of an alternative.
  2. Test actual ability: what gatekeeper, resource or rule prevents a willing person from acting?
  3. Design reinforcement through access, feedback and protection for responsible challenge.

Failure mode

ADKAR can individualise a structural problem. If people have awareness and desire but lack access, redesign the institution rather than retrain them.

Ethical cost

Change management should not treat dissent as a deficiency to be corrected; it can be evidence of an unjust design.

Limits of the analogy

A society-wide ideological conflict differs from an organisational rollout, but the gap between declared and usable freedom transfers.
